Edgar Schein Model Essay

The term â€Å"Organization culture† refers to the values and beliefs of an organization. The principles, ideologies as well as policies followed by an organization form its culture. It is the culture of the workplace which decides the way individuals interact with each other and behave with people outside the company. The employees must respect their organization’s culture for them to deliver their level best and enjoy their work. Problems crop up when individuals are unable to adjust to a new work culture and thus feel demotivated and reluctant to perform. Who is Edgar Schein ? Edgar Henry Schein born in 1928 is a renowned professor at the MIT Sloan School of Management who has studied extensively in the field of organization management. Edgar Schein model of organization culture According to Edgar Schein – Organizations do not adopt a culture in a single day, instead it is formed in due course of time as the employees go through various changes, adapt to the external environment and solve problems. They gain from their past experiences and start practicing it everyday thus forming the culture of the workplace. The new employees also strive hard to adjust to the new culture and enjoy a stress free life. Schein believed that there are three levels in an organization culture. 1. Artifacts The first level is the characteristics of the organization which can be easily viewed, heard and felt by individuals collectively known as artifacts. The dress code of the employees, office furniture, facilities, behavior of the employees, mission and vision of the organization all come under artifacts and go a long way in deciding the culture of the workplace. Organization A No one in organization A is allowed to dress up casually. Employees respect their superiors and avoid unnecessary disputes. The individuals are very particular about the deadlines and ensure the tasks are accomplished within the stipulated time frame. Organization B The employees can wear whatever they feel like. Individuals in organization B are least bothered about work and spend their  maximum time loitering and gossiping around. The employees use derogatory remarks at the work place and pull each other into controversies. In the above case, employees in organization A wear dresses that exude professionalism and strictly follow the policies of the organization. On the other hand, employees in organization B have a laid back attitude and do not take their work seriously. Organization A follows a strict professional culture whereas Organization B follows a weak culture where the employees do not accept the things willingly. 2. Values The next level according to Schein which constitute the organization culture is the values of the employees. The values of the individuals working in the organization play an important role in deciding the organization culture. The thought process and attitude of employees have deep impact on the culture of any particular organization. What people actually think matters a lot for the organization? The mindset of the individual associated with any particular organization influences the culture of the workplace. 3. Assumed Values The third level is the assumed values of the employees which can’t be measured but do make a difference to the culture of the organization. There are certain beliefs and facts which stay hidden but do affect the culture of the organization. The inner aspects of human nature come under the third level of organization culture. Organizations where female workers dominate their male counterparts do not believe in late sittings as females are not very comfortable with such kind of culture. Male employees on the other hand would be more aggressive and would not have any problems with late sittings. The organizations follow certain practices which are not discussed often but understood on their own. Such rules form the third level of the organization culture.

4 Understand how to involve learners and others in assessment 4. 1 Explain the importance of involving the learner and others in the assessment process Assessment is all about making judgements. A major argument for involving students in self and peer-assessment is that it helps them to develop the ability to make judgements, in particular about themselves and their work. This is an important life skill as well as an academic one. If an assessor wants to observe a specific piece of evidence but is unable to because maybe it hasn’t occurred in any methods of assessment; this is where it’s important for others to get involved for example the managers or the colleagues. The workers can motivate the learner when the assessor is not around. The workers can act as an expert witness, so when the assessor goes to visit the candidate he/she could provide the assessor with a witness testimony, and this will be put as evidence in the portfolio 4. 2 Summarise types of information that should be made available to learners and others involved in the assessment process Students should be made aware of the criteria in which they will be assessed from the start of the course as well as the forms of assessments that will be used during the process and the length of time it will take. The learners should be given information on what the outcome will be for the different assessments undertaken as well as what qualification is expected on completion of the course. 4. 3 Explain how peer and self-assessment can be used effectively to promote involvement and personal responsibility in the assessment of learning There are many benefits of peer assessment. Students assessing each other’s learning can help the learners to feel supported by their peers. There is also the benefit that the learners may be able to relate more easily with their peers than with a tutor. Peer assessment assists the learners gain confidence and social skills and shares the roles of assessing and being assessed equally between the learners. One suggested peer assessment activity is to have students work in groups, discussing each other’s’ in-class assignments and ways to improve, develop and adapt for improvements providing their peers with peer led feedback and assessment. Self-assessment is a natural progression and grows out of peer assessment. It allows the students to examine their own work and discover strengths and weaknesses for themselves. This can be carried out through reflective practice through a diary of learning or learning log that allows the student to see progression and reflect upon the journey. It’s important to incorporate some aspect of self-assessment every day, if possible, in order for students to take responsibility and interest in their abilities. Another way of using self-assessment is by asking the students to give themselves a grade on the work that they have completed before handing in the work to the marking criteria set, or for student looks at their assignment and marks green for questions that they feels confident about, yellow for questions that they are unsure of and red for questions that will require help. 4. 4 Explain how assessment arrangements can be adapted to meet the needs of individual learners Assessment arrangements can be adapted by allowing the learners to have an element of choice on how the criterion is assessed. This will allow the learners to feel included and means that the tutor is not offering an alternative or necessarily forcing the learner to disclose their lack of understanding or forcing adjustment. An example would be giving all learners the choice of having a Unit assessed either by portfolio or by written examination or by observation. In short, as long as the assessment criteria are being assessed to the same standard, the assessment method can be flexible and should meet the needs of the learners 5 Understand how to make assessment decisions 5. 1 Explain how to judge whether evidence is: sufficient, authentic and current All assessments must be valid, reliable, practicable, and equitable and assessors must apply the standards of assessment uniformly and consistently. . Ensuring assessments are capable of generating sufficient evidence for learners’ to demonstrate that they have met the assessment criteria. Having this process gives the learners clear instructions to the assessments that will be used during the course as well as clear and precise guidelines for completion. It gives both the tutors and the learners the recommended guidelines on how work for the course should be presented and what evidence is required for verification, this in turn allows the tutor and the organisation to map the developments of the learner through the assessment criteria being met. This ensures that all courses awarded are valid and that the course has worked to the set Quality Assurance of the awarding body and organisation; thus being assessed accurately, consistently and fairly to set standards. Sufficient evidence must cover all aspects of the assessment criteria for each unit the learner is seeking to achieve and collect enough evidence to demonstrate knowledge and competence. The learner must be able to show that the work produced is authentic and able to explain and substantiate the evidence the learner has put forward. It is important, therefore, to ensure that any work that the learner submits is only evidence relating to your own performance. Current’ means evidence relating to skills, attitudes and knowledge you can currently demonstrate in relation to the criterion and unit being taught. 5. 2 Explain how to ensure that assessment decisions are: made against specified criteria, valid, reliable and fair The assessor should follow as far as possible the criteria set down in the relevant unit and qualification. All qualifications go through a standardisation process that enables each assessor to consistently make valid decisions; that all assessors make the same decision on the same evidence base and all candidates are assessed fairly. All corresponding evidence from the learner should be reliable in that they have concrete knowledge and skill to back up their evidence. The evidence should be fair in that any leaner will have the same opportunity to complete the assignment.

Forest Hills Case Study Essay

According to the case materials, Forest Hill Paper Company is classified as a small manufacturer, and one that is â€Å"closely-held.† This could lead one to believe that it is possibly a family-owned business, or at least managed very actively by a few people. Ownership must be very hands on and aware of the business from a micro and macro level. Therefore, we would classify the company as a small business and ownership is probably structured by one or a few people who are very involved. FHPC could be even be an S-corp, depending on further information. Forest Hill operates in a very cyclical industry, with upswings every three to four years, according to the case. This is due to customers buying a lot of paper during good economic times. Customers overbuy and are left with inventories of paper, and therefore don’t buy for a while until another economic boom occurs. Therefore, the industry is very much affected by the overall macro economy. The industry is also being affected in terms of a loss of market share, because there is a trend toward plastic and the use of more environmentally friendly grades of recycled paperboard. One could argue that the industry and market is mature, and even declining. Another aspect to consider about this industry is that it is one that has barriers to entry. The costs of starting a manufacturing company are high. It is not an industry with small capital outlay. Also, there are regulations in manufacturing which could keep competition from arising. We read in the case that Forest Hills is a small company competing against bigger companies in a commodity market. Therefore, FHPC has taken the strategy of differentiation. They have tried to offer a comprehensive amount of products and services, but are trying to stand out from the crowd by offering exceptional service and rapid responses to customer needs. Unlike the bigger companies, FHPC could develop more of a relationship with each  customer, and take more time to listen to their needs and meet customer needs more efficiently. The strategy of differentiation shows their desire to create a niche based, not so much focused on innovation, but on customer service. Hopefully customers will appreciate the service, and want to continue business with FHPC as opposed to the bigger companies. There are many examples of complexities that drive overhead costs for FHPC. One of the complexities is that the company offers a variety of products, with some different processing for each product. We read that the company tries to manufacture products in an order that decreases costs, such as keeping similar processes together. Even so, the changes in process and equipment needed drive overhead costs up with so much variety in products and steps in the manufacturing process. Each time another product is added, or even changed slightly, costs are incurred and will drive overhead in terms of increased material costs or manufacturing costs. If Forest Hills is serious about meeting their customers individual needs, they also need to understand that each customer differential comes with greater overhead costs. The specifics of each customer desire causes complexity. We would also argue that another complexity of overhead costs is due to the cyclical nature of the business. There are times of large quantity of output, while other times production would be down as the demand decreases. This makes it difficult to predict and measure overhead costs, as the output of production varies. The management must truly try to understand their fixed and variable costs and how to balance times of boom and retraction appropriately and efficiently. Capturing Manufacturing Costs The current cost system allocates manufacturing overhead based on the amount of raw materials consumed in the production process. It applies the aforementioned overhead at a rate of $1.05, per $1.00 of raw materials consumed. Given the actual data gathered in exhibit 2, the rate appears to adequately account for the sum of overheads generated, as evidenced by the table below: Cost of a Grade Change FHPC produces 20 different grades of paperboard. Each grade is unique and the amount varies so some batches maybe very large and some quite small. The company practices lean manufacturing so successive batches of similar grades are grouped together in order to reduce waste. The cost of a grade change includes the following: depreciation, labor, energy, other and lost chemicals. Assume 4 grade changes in total from the information provided. Cost to Slit a Reel of Paperboard A parent roll of paperboard is 12 feet long. Food processors require widths of 18 inches. This means that three slits must be made to produce 3 – 18† rolls. Approximately 6 inches of waste is produced by creating 3 – 18† rolls. Only grade A and grade C are slit. A total of 85 reels are produced  each reel requiring 3 slits. A total of 255 slits are made. The overhead for slitting is $195,000 for slitting. The overhead rate per slit is $764.71. Assuming 3 slits per reel the total cost for slitting a reel is $2,294.12. Summary listed below. New Volume-based Overhead Rate If Forest Hill removes the overheads traceable to grade changes and slitting from total overhead, the application rate needs to be adjusted. An appropriate application rate for the remaining OH can be calculated by dividing the aforementioned OH by the sum of RM costs: Activity Based Costs – Grades A-D If an activity based cost system were to be implemented, the parent reel costs (for the same level of activity indicated in exhibit 1) could be estimated as follows: Activity Based Costs and Volume Cost Percent Change Prepare a table that illustrates the percentage change in costs between the volume-based system and the strategic activity-based system. Conclusions and Recommendations What conclusions can you draw from your analysis? As a consultant to Forest Hill, what actions would you recommend? 12. The analysis above shows the concerns of management were accurate. The costs of A and C were understated because the costs related to the slitting operation were unfairly being allocated to other grades. Grades B and D do not consume any of the slitting department resources, thus should not be responsible for the absorption of said departments’ overhead costs. In addition, the economies of scale being generated by high volume sales were being unfairly distributed to low volume grades. This is evident in the  cost of grade B, which was previously only being allocated $140 of total grade change costs (grade change as a percentage of total OH, multiplied by total overhead allocated to grade B). Given that grade changes are only incurred if a grade is run, it makes more sense to allocate costs based on the actual number of a production runs, as opposed to how much material was consumed in a run, which has no bearing on the number of set-ups required.

EVALUATION REPORT - Essay Example I arranged all the props that were necessary for my film. In my opinion, the location was satisfactory for this project. The worst thing with my film was the casting. I believe it is not only my fault. At first, my group members and I agreed to find only two actors for each one’s films. However, I was told one week before the filming that we have to look for them individually. I started searching quickly to find actors. In casting call pro, I sent emails to some professional actors but they were all busy. I then sent an email to an actress in Starnow Co., U.K. but she was a singer. I asked her if she knows any actor. She said she knows someone but the actor was a puppeteer. They agreed to be in my film. They went to the location but they were two hours late. It was difficult working with them because they were not real professional actors. I had to let them act in my film because they were in Salisbury and it was not going to cost too much. I know that casting is really import ant but in this project I failed to find the perfect cast. I can however say that all my group members were very supportive while we were filming. Sound I was the sound designer for Nathan Webber’s film. I cannot say I did it correctly because Nathan’s script was not ready until the filming day. I was only able to read the script on the filming day itself. I have a Sony and Warner Bros. CD sound effects library. I shared the CDs with them. In my film, Lara Hewitt was my sound designer. She did quite well while I was editing. She mixed sounds separately and we incorporated them in my film. We tried to mix them correctly and I think it turned out well. I used the boom in Lara’s film. I tried to use it correctly as we have seen in the workshop before the filming week. Cinematography Cinematography is my main interest and I believe it will be my specialization in the future. I really enjoyed being a cinematographer in Leanne Lewis’s film. Before we filmed it, I watched the Kodak tutorial DVD series on cinematography. I also read the book of Vittorio Storaro to understand the lighting theory. I tried to apply what I have seen for Leanne’s film. In her script, there was a hospital scene. To create a curtain shadow effect, I used blinds. I know it was not perfect but it was acceptable under studio circumstances. There were only two camera setups in her film and there were no difficult shots. I tried to do framing as Leanne told me. In my film, Leanne was my D.O.P and I believe she did well. Nathan also helped her. For sure, there were some wrong lighting setups. Directing As a director, it was so difficult for me to work with the actors whom I mentioned above. Moreover, it was my first film. It is even more difficult to talk about the shots. I think that only some of them were correct. I had to cross the line in one shot while the actress was sitting because of the fire exit behind her. Due to the nasty background, I decided to chan ge the shot. Even if I know that using zoom is not natural, I wanted to use the zoom shot to create some emotional effects. I would have preferred using the dolly rather than the zoom shots. Leanne was using the camera and I believe she did it naturally and so with her slow zoom shots. Scriptwriting I believe my idea was good enough for this project. He also freq uently confuses capital letters with lower case letters. Observations/assessments also reveal that Child A is introverted and does not socialize with other children. In fact, Child A has been described as a loner. In addition, Child A has difficulties with cognitive functioning in that his attention span is quite short and he has difficulty going from one task to another. He requires simple and differentiated instruction and adult supervision in order to get him to focus and complete tasks. Bimatoprost Monotherapy in CACG Patients with Extensive PAS Intraocular Pressure-Lowering Efficacy of Bimatoprost in Chronic Angle-Closure Glaucoma Patients with Extensive Peripheral Anterior Synechiae: A Preliminary Study Introduction Glaucoma is the leading cause of irreversible blindness worldwide, affecting an estimated 64.3 million people aged 40–80 years, and this figure is expected to increase to 70 million in 2020.1 Open-angle glaucoma (OAG) is the more common form of glaucoma, but because angle-closure glaucoma (ACG) is more prevalent in Asia, the continent that accounts for 60% of the world population, ACG causes a disproportionate burden of morbidity.1,2 ACG is also more critical due to its greater likelihood to cause blindness than OAG.3 ACG is defined by a partially occludable angle and elevated intra-ocular pressure (IOP) of more than 21 mmHg, with no or mild symptoms until very late in the disease and vision loss becomes evident. Detection by gonioscopy reveals very narrow angle with appositional contact between the iris and trabecular meshwork.4,5 This area of contact increases gradually and asymptomatically, with peripheral anterior synechiae (PAS) forming and spreading circumferentially, usually involving at least 180 degree-angle, which then increases IOP.3,6,7 The exact mechanism of PAS formation is not clearly understood, but it is known that the formation of PAS starts as the peripheral part of the iris adheres to the Schwalbe’s line and extends towards the angle recess. PAS is considered to be present when the adhesion of the iris reaches the mid-trabecular meshwork and its extent exceeds one clock hour on indentation gonioscopy. (Yoo et al. 2007) The level of IOP is directly related to the extent of the angle closure.4,7 The goal of treatment therefore is directed towards reopening of the angle and preventing and/or stopping nerve damage, and reduction of IOP.3 High IOP is a clinically important risk factor associated with progressive optic-disc changes and visual field loss.10 Aside from obstruction of the trabecular meshwork, Bodh et al. reported that the elevation of IOP may be caused by prostaglandin E1 and prostaglandin E2-mediated increase in secretion or the breakdown of blood aqueous barrier and corticosteroid-induced elevation. The Early Manifest Glaucoma Progression Trial, which evaluated the impact of reducing IOP in patients with OAG with normal or elevated IOP, showed the benefit of treatment (using laser trabeculoplasty plus topical betaxolol hydrochloride) on delaying the glaucoma progression in terms of visual field loss and optic disc changes by an average of 18 months longer than patients who did not receive treatment. An average reduction of IOP by about 5.1 mmHg resulted in less frequent progression and occurred significantly later in treated patients. (Heijl A, et al. 2002) Laser iridotomy is the standard initial approach to ACG.9,10 Treatment of acute ACG (AACG) can be satisfactorily treated with laser iridotomy alone, which is associated with good prognosis.8 However, chronic cases, after iridotomy with significant amount of PAS and suboptimal IOP control, require the use ÃŽ ²-adrenoreceptor antagonists (ÃŽ ²-blockers), topical carbonic anhydrase inhibitors, or selective ÃŽ ±2-adrenoreceptor agonists.10 A review of randomised controlled trials showed evidence that prostaglandin analogs and ÃŽ ²-blockers are recommended as monotherapy for the treatment of CACG when iridotomy has failed.9 Prostaglandin analogs have proven efficiency in lowering IOP in OAG with less side effects than ÃŽ ²-blockers.11 In addition, several trials have shown prostanoids to be more effective in reducing IOP than ÃŽ ²-blockers, topical carbonic anhydrase inhibitors, or selective ÃŽ ±2-adrenoreceptor agonists also patients with OAG.12However, recent studies have demonstrated that prostaglandin analogs such as latanoprost, bimatoprost and travopost to be effective in lowering IOP in chronic ACG (CACG), even in the presence of 360-degree PAS.10A meta-analysis on the efficacy of anti-glaucoma drugs in patients with open-angle glaucoma, tension glaucoma or ocular hypertension showed bimatoprost to provide the greatest reduction in IOP.13 Bimatoprost monotherapy has been demonstrated to decrease IOP in CACG patients with at least 9 clock hours of PAS on gonioscopy. However, the IOP-lowering efficacy of bimatoprost in eyes with extensive PAS is not fully understood. It has been suggested that that bimatoprost increases the aqueous outflow through the uveoscleral or the trabecular pathways being blocked by PAS in CACG.14 This prospective, interventional case series was conducted to determine the efficacy of bimatoprost monotherapy in CACG patients with extensive PAS.
